How to get over 100 XP?

I noticed that my units stop gaining xp when they reach the 100 mark... but after some time and battles they go on... what mechanic is behind this? Do they randomly step beyond this border or do they have to make a certain number of battles or so?

XP from barbs is capped at 100, as is the free XP for heros. To get more you need to fight "real" civs.

Also, I'm pretty sure I remember XP from animals being capped at 50, though I just had a warrior gaining XP from elephants. Are those exampt (being 8 strength, I could see that as reasonable), was I wrong about the 50 XP limit, or must that have been a captured Hidden Nationality unit?

nope - the only cap is you can't go past 100XP against barbarians. That being said, when you have 99+% odds, sometimes you don't get xp from victories.

there is one way to get xp from barbs after 100, u need to attach a Great Commander to a unit

More than one: Valor works just as well as a Great Commander.

Also, killing a barbarian hero should give you xp even when over the limit.

Yes. All heroes(and highly promoted units) give a lot of EXP, even if you had 99%+ odds(usually because said unit is severely injured from killing a lot of others).

And when you have 100xp finding a Dungeon or Lair to explore will net you that 1 more XP needed for Level 11
